Customer success manager job description template: the CS model, book of business and what you measure
On this page
Customer success is a young function, and the title means very different jobs from one company to the next. One customer success manager runs onboarding for 200 small accounts by webinar; another manages eight enterprise customers, runs quarterly business reviews with executives and carries a renewal number. A customer success manager job description that does not say which leaves candidates guessing, and leaves your screen spending its first ten minutes explaining the job. Below is a copy-ready template, the variable pay and classification lines, how each must-have becomes a screening question and scorecard row, and the mistakes that blur success with support or sales. The general method is in how to write a job description that screens.
Pick the customer success model
| Model | What fills the week | Must-have that separates it |
|---|---|---|
| High-touch, named accounts | Business reviews, success plans, executive relationships, escalations | Has managed senior customer relationships through a difficult period |
| Scaled or pooled | One-to-many programs, health score triage, email and webinar campaigns | Has managed a large book with data and prioritization, not just meetings |
| Onboarding and implementation | Kickoffs, configuration, training, time to first value | Has run onboarding projects to a deadline with several customer stakeholders |
| Commercial CSM | Renewals, expansion, pricing conversations, plus adoption | Has owned renewals and negotiated them, with results by quarter |
Next, write down the book with the hiring manager. An example of the level of detail that helps: "about 35 named mid-market accounts, typical contract $40,000 to $120,000 a year, mostly finance teams." Those figures are only an illustration; use your own. Then say which metrics the CSM is held to and who owns renewals and expansion. Those three facts are what experienced CSMs look for first.

Variable pay, classification and EEO lines
Not legal advice. The points below were checked against federal regulations and state statutes as of October 2026. Have counsel review the variable pay plan and the classification.
Variable pay. If the CSM earns commission on renewals or expansion, treat the plan like a sales plan. In California, a contract that involves commissions must be in writing and state how commissions are computed and paid, with a signed copy to the employee (California Labor Code § 2751). Some pay transparency laws also ask for a general description of compensation beyond base pay; Washington's covers "benefits and other compensation" (RCW 49.58.110). The full state list is in pay transparency laws by state.
Classification. CSMs are commonly treated as exempt under the administrative exemption, which requires payment on a salary basis at the federal level (currently $684 a week), a primary duty of office work "directly related to the management or general business operations" of the employer or its customers, and the exercise of "discretion and independent judgment with respect to matters of significance" (29 CFR 541.200). A role that is mostly scripted check-ins or ticket handling may not meet that test, and some states set higher salary levels. Review the duties before you post.
EEO. Close with your standard EEO statement covering the characteristics the EEOC lists, and an accommodation contact. Avoid wording like "high-energy recent graduate", which can discourage older applicants.
From must-haves to screening questions and scorecard rows
| Must-have | Screening question | Scorecard competency | Evidence of a strong answer |
|---|---|---|---|
| Managed a book of accounts | "Describe your current book: how many accounts, what size, and how you decide where to spend your week." | Book management | Numbers, a prioritization method and a recent example of shifting time to a risk |
| Saved or lost an at-risk account | "Tell me about an account that was going to churn. What were the signs, what did you do, and what happened?" | Retention judgment | Spotted signals early, involved the right people, and is candid about the outcome |
| Ran customer meetings | "What did your last business review cover, and what did the customer agree to do afterward?" | Customer leadership | Tied the meeting to the customer's goals and left with commitments on both sides |
| Owned renewals (commercial roles) | "What was your renewal rate last year, and describe a renewal where price was the issue." | Commercial skill | A rate with context and a negotiation that protected value |
| Product feedback | "When did customer feedback you raised change the product?" | Cross-functional influence | Brought evidence, not anecdotes, and followed up |
More questions, with red flags, are in customer success manager interview questions, and the interview guide for customer success roles covers the mock business review and panel rounds. If the role is mostly renewals and upsell, compare it with account manager screening questions. Once hired, the 30-60-90 day plan for customer success managers sets the first quarter's goals against the same metrics.
Common mistakes in customer success manager job descriptions
Support work under a success title
If most of the week is answering tickets, the right title is support. Calling it customer success attracts people who expect proactive account work and leave when they do not get it.
Sales targets the posting does not mention
A CSM who discovers an expansion quota after starting feels misled. If the role carries a number, put it and the variable pay in the posting.
No book size
"Manage a portfolio of customers" could be eight or 300. State the number and the model.
Metric lists
Naming net retention, gross retention, health scores, adoption, satisfaction scores and advocacy all at once hides which one decides performance. Name the one to three that matter.
Requiring the same software category
"Must have customer success experience in HR software" excludes strong CSMs from other subscription products who serve the same buyer. Ask for the customer type and the model instead.
Before you publish
- The CS model, book size, customer type and renewal ownership are in the summary.
- One to three success metrics are named, with how they are reviewed.
- Variable pay is stated and the written plan is promised before acceptance.
- Classification has been reviewed against the actual duties.
- An approved pay range, the EEO statement and an accommodation contact close the posting.
Questions people ask
Should a customer success manager own renewals?
Decide before posting, because it changes the hire. A CSM who owns renewals and expansion needs commercial skills and usually has variable pay tied to retention or revenue. A CSM focused on adoption and outcomes, with renewals handled by account managers, needs stronger consulting and product skills. Say which in the summary.
How many accounts should a customer success manager posting mention?
State the actual book: the number of accounts, their typical size, and whether they are named or pooled. A CSM with eight enterprise accounts and one with 150 small accounts in a pooled model do very different work, and experienced candidates use that number to judge whether the role is manageable.
What metrics should a customer success job description name?
Name the one to three measures the CSM is actually held to, such as gross revenue retention, net revenue retention, product adoption or time to first value, and how they are measured. A long list of metrics with no indication of which drives performance reviews tells candidates little.
Is customer success the same as customer support?
No. Support resolves issues customers raise, usually through tickets or calls. Customer success works proactively with assigned accounts to get them to the outcomes they bought the product for and to keep them renewing. Many CSMs handle escalations, but if the role is mostly answering tickets, title it as support.
